Students and graduates of polytechnic diplomas, ITI trades and similar vocational programmes, typically hired into technician, shop-floor, maintenance, drafting and support roles.
Not a cheaper substitute for degree engineers. The training is different in kind — more hands-on, less theoretical — and roles that genuinely need it are not the same roles.
India produces a very large number of diploma and ITI graduates every year, and the pool is consistently under-recruited relative to its size by companies that default to degree hiring for every technical role. For maintenance, drafting, quality inspection, plant operations, field service and technician work, diploma-trained candidates are frequently better prepared than fresh degree engineers, because their training was hands-on and the degree curriculum was not.
The mistake in both directions is treating the two as interchangeable — hiring diploma candidates into design roles that need the theory, or hiring degree engineers into shop-floor roles they will leave within a year.
When this is the right hire
Compared with hiring degree engineers for the same roles:
the work is hands-on — maintenance, operations, inspection, field service, drafting, installation. Diploma candidates arrive better prepared for it, stay longer in it, and are not waiting to move into a design role.
the work needs design theory, analysis or a path towards engineering ownership. Placing diploma candidates in roles that require the theory sets them up to fail through no fault of their own.
How to do it well
- 1Identify which roles genuinely suit diploma training
Maintenance, quality inspection, CAD drafting, plant operations, field service, lab technician, production supervision. Be honest about which of your roles are these.
- 2Build relationships with polytechnics and ITIs directly
They have placement cells that receive far fewer employer approaches than engineering colleges, so the relationship is easier to establish and more valuable once it exists.
- 3Consider the apprenticeship route
India's apprenticeship framework is designed for exactly this and is used far less than it could be. Take advice on the current scheme requirements, which change.
- 4Assess practically
A hands-on test, a drawing to read, a fault to diagnose. Written aptitude tests designed for degree engineers systematically mis-measure this pool.
- 5Be explicit about the progression path
Diploma hires commonly want to know whether the technician route leads anywhere. If it does, say where; if it does not, say that too.
- 6Support part-time degree study if you want retention
Many diploma holders pursue a degree alongside work. Accommodating it is one of the strongest retention levers available in this pool and costs very little.
What to pay
Diploma and ITI pay sits below fresh-degree-engineer bands and varies substantially by trade, industry and location. Two things matter more than the band position. Pay properly for the trade rather than at the floor of what the market allows — skilled trades have real scarcity in several categories and the floor is not where good people are. And be clear about the progression, because a technician role with a visible path retains far better than one with a slightly higher starting number and no path at all.
How to assess
- A practical test: read this drawing, diagnose this fault, make this measurement, operate this machine.
- Trade certification and, more usefully, what they actually did during their practical training.
- Safety awareness, assessed by observation rather than by questionnaire.
- Willingness to work the shift pattern the role actually has, asked directly.
- Not degree-oriented aptitude tests, which systematically mis-measure this pool.
What goes wrong
Puts them in roles that need theory they were not taught, and it fails both sides.
Measures the thing the diploma curriculum deliberately did not emphasise, and screens out capable technicians.
The most common reason good diploma hires leave. They want to know whether the route leads anywhere.
It exists for exactly this hiring and is substantially under-used. Take current advice — the scheme details change.
Leaves a very large, less contested pool untouched, for roles it suits better than the pool you are competing over.
