Off-campus fresher hiring has the opposite problem to campus hiring: there is no season, no placement cell and no shortlist — just a very large applicant pool with almost no differentiating signal on paper. Everyone has a degree, a certificate and three projects that look identical.
That makes assessment design the whole game. The checklist below covers the process, and the assessment section is the part worth reading twice.

Assessment — the part that decides everything
| Method | What it actually measures | Use it when |
|---|---|---|
| CV screening | Access to opportunity, mostly. Weak signal for freshers. | Only as a coarse eligibility filter, never as a ranking. |
| Aptitude test | General reasoning. Predicts moderately; scales very well. | High volume, where you need a defensible first cut. |
| Work-sample task | The strongest single predictor at this level. | Always, if you can afford to review them. Keep it under 3 hours. |
| Structured interview | Reasoning, communication, ownership — when it is structured. | Always. Unstructured interviews predict very little here. |
| Unstructured interview | Confidence, polish and similarity to the interviewer. | Never as the primary method. |
| College tier filter | Which school someone attended at seventeen. | When you want to shrink a pool without improving it. |

Frequently asked
How do you assess a fresher with no work experience?+
With a work sample and a structured interview. A short, timeboxed, realistic task is the strongest single predictor available at this level, because it measures the thing you are hiring for rather than the candidate's access to opportunity. CV screening and college tier mostly measure the latter.
Should we filter freshers by college tier?+
It shrinks the pool without improving it. College tier at scale is largely a proxy for circumstances at seventeen; it correlates weakly with performance three years later. If you need a defensible first cut at volume, an aptitude test does that job far better and can be justified to a candidate.
How fast should a fresher hiring process be?+
Three stages, decision within 48 hours of the final round, written offer the same week. Freshers accept the fastest credible offer, and a slow process loses candidates you already assessed and wanted.
Should we state the CTC in a fresher job posting?+
Yes, as a range. Undisclosed CTC in entry-level postings produces high application volume with poor fit and a lot of wasted screening calls. It also disadvantages candidates without networks who cannot find out informally what the market pays.
Why do freshers leave in the first year?+
Most first-year attrition happens in the first ninety days, and the dominant cause is a role that turned out to be different from the one described at interview. A thirty-day check that explicitly asks that question catches it while it can still be fixed.
